Title Organisational social capital and the creation of intellectual capital : The role of trust and justice in organisations

Abstract Purpose – Organisational social capital has been shown to influence the performance and working environment in production companies, but the documentation of the same influence in knowledge‐based companies has not been documented to the same extent. This issue becomes even more relevant as many countries, e.g. Denmark, outsource the production and shift to become societies based on knowledge as the raw material. This research explores the influence of organisational social capital on performance in knowledge‐based companies, i.e. the utilization and creation of intellectual capital. Design/methodology – To test the hypotheses, data is collected from a Danish knowledge‐ based management consultancy through a quantitative part based on a questionnaire. Key findings are explored in a qualitative part based on interviews. Findings – The results of the quantitative part show that two trust elements (vertical trust and institutional trust) and four justice elements (distributive justice, procedural justice, interpersonal justice and informational justice) influence mechanisms for creating intellectual capital. In the quantitative part lateral trust shows no significant influence on the mechanisms, though it has an influence based on interviews in the qualitative part. It is suggested that lateral trust is conceptualised into to new constructs: trust to the person and trust to the person’s professional skills. Moreover informational justice is suggested to be conceptualised as lateral informational justice in the relation among employees, and vertical informational justice in the relation between managers and employees. Originality – The research contributes with empirical prove that organisational social capital in the form of trust and justice influences mechanisms for creating intellectual capital in a knowledge‐based company. Moreover it suggest new conceptualisations for lateral trust and informational justice.
Abstract Formål – Virksomhedens sociale kapital er blevet bevist at have en effekt på præstationsevnen og arbejdsmiljøet i produktionsvirksomheder, men dette er ikke belyst til samme niveau i videnbaserede viksomheder. Denne problemstilling bliver endnu mere relevant i disse tider, hvor mange lande, f.eks. Danmark, outsourcer produktionen og bliver afhængige af viden som råmateriale. Denne undersøgelse udforsker effekten af virksomhedens sociale kapital på præstationsevnen i videnbaserede virksomheder gennem dannelsen af intellektuel kapital. Metode – For at teste hypoteserne indsamles data fra en dansk videnbaseret konsulentvirksomhed gennem en kvantitativ analyse baseret på et spørgeskema. De vigtigste resultater bliver videre udforsket gennem en kvalitativ del baseret på interviews. Resultater – Resultaterne af den kvantitative del viser, at to tillidselementer (lodret tillid og institutionel tillid) og fire retfærdighedselementer (fordelingsmæssig retfærdighed, processuel retfærdighed, interpersonel retfærdighed og informativ retfærdighed) har en effekt på mekanismerne for dannelsen af intellektuel kapital. Den kvantitative del viser, at den vandrette tillid ikke har nogen signifikant effekt på mekanismerne, hvorimod den kvalitative del viser, at den har en effekt. Det er foreslået at vandret tillid konceptualiseres i to nye fremstillinger: tillid til personen og tillid til personens faglighed. Videre foreslåes det, at informativ retfærdighed konceptualiseres som vandret informativ retfærdighed mellem medarbejdere, og lodret informativ retfærdighed mellem ledere og medarbejdere. Originalitet – Undersøgelsen bidrager med empirisk understøttelse til teorien om virksomhedens sociale kapital i form af tillid og retfærdighed, og hvordan disse påvirker mekanismerne for dannelsen af intellektuel kapital i en videnbaseret virksomhed. Endvidere foreslåes to ny konceptualiseringer for vandret tillid og informativ retfærdighed.
